Organizacije uvi\u0111aju da, ako \u017eele da ostanu uspe\u0161ne i obezbede dugoro\u010dan napredak, moraju imati jasan na\u010din za prepoznavanje i razvoj budu\u0107ih rukovodilaca. Ovakav pristup unapred ne \u0161titi samo od iznenadnih odlazaka zaposlenih sa va\u017enih mesta, ve\u0107 i podsti\u010de kulturu rasta, razvoja i neprekidnosti u preduze\u0107u.<\/p>\n\n<p class=\"wp-block-paragraph\">Planiranje naslednika ne zna\u010di samo popunjavanje upra\u017enjenih radnih mesta. Ono uti\u010de na razvoj cele organizacije, poma\u017ee preduze\u0107ima da izgrade raznovrstan krug budu\u0107ih rukovodilaca i usklade razvoj zaposlenih sa \u0161irim poslovnim ciljevima. U ovom tekstu bi\u0107e predstavljeni najva\u017eniji delovi planiranja naslednika u upravljanju ljudskim resursima, uklju\u010duju\u0107i njegov okvir i na\u010dine sprovo\u0111enja. Bi\u0107e re\u010di i o tome kako spolja\u0161nji \u010dinioci oblikuju planiranje naslednika i za\u0161to je va\u017eno prilagoditi ga poslovnom okru\u017eenju koje se stalno menja.<\/p>\n\n<h4 class=\"wp-block-heading has-black-color has-text-color has-link-color wp-elements-c8ffcab0f40e05884638a1c78b5691ac\"><strong>Uskla\u0111ivanje planiranja naslednika sa ciljevima organizacije<\/strong><\/h4>\n\n<p class=\"wp-block-paragraph\">Planiranje naslednika je va\u017ean deo upravljanja ljudskim resursima jer obezbe\u0111uje uredan prenos klju\u010dnih uloga i odgovornosti unutar organizacije. Da bi planiranje naslednika bilo uskla\u0111eno sa ciljevima organizacije, preduze\u0107a treba da se usmere na tri oblasti: prepoznavanje klju\u010dnih uloga i potrebnih sposobnosti, povezivanje planiranja naslednika sa strate\u0161kim ciljevima i razvijanje uverenja da zaposleni mogu da napreduju kroz u\u010denje i rad.<\/p>\n\n<h4 class=\"wp-block-heading has-black-color has-text-color has-link-color wp-elements-26eda6d0cbc4fc55268b21408d108cf4\"><strong>Prepoznavanje klju\u010dnih uloga i potrebnih sposobnosti<\/strong><\/h4>\n\n<p class=\"wp-block-paragraph\">Prvi korak u uskla\u0111ivanju planiranja naslednika sa ciljevima organizacije jeste prepoznavanje klju\u010dnih uloga i potrebnih sposobnosti. To su radna mesta koja neposredno uti\u010du na otpornost i rast organizacije, pokre\u0107u ostvarivanje va\u017enih ciljeva i obezbe\u0111uju neprekidan rad. Tokom smanjenja broja zaposlenih ili privrednih padova zna\u010daj planiranja naslednika postaje jo\u0161 ve\u0107i, jer su promi\u0161ljeno rukovo\u0111enje i zadr\u017eavanje sposobnih ljudi tada posebno va\u017eni.<\/p>\n\n<p class=\"wp-block-paragraph\">Planiranje naslednika slu\u017ei kao mera unapred: poma\u017ee da se prepoznaju i razviju osobe koje mogu da preuzmu klju\u010dne uloge, smanjuje poreme\u0107aje u radu i obezbe\u0111uje stabilnost tokom organizacionih promena. Ovakav pristup poma\u017ee organizacijama da odr\u017ee neprekidnost poslovanja i prilagode se promenama na tr\u017ei\u0161tu. Osim toga, planiranje naslednika postaje sna\u017ean na\u010din za zadr\u017eavanje sposobnih zaposlenih, jer prepoznavanje i ulaganje u ljude sa velikim mogu\u0107nostima za napredovanje tokom izazovnih vremena \u0161alje jasnu poruku da organizacija ceni svoje zaposlene.<\/p>\n\n<h5 class=\"wp-block-heading\"><p class=\"isSelectedEnd\"><strong>Tehnolo\u0161ki poreme\u0107aji i zastarevanje ve\u0161tina<\/strong><\/p><\/h5>\n\n<p class=\"wp-block-paragraph\">Brz razvoj tehnologije doneo je nove izazove za planiranje naslednika. Organizacije sada moraju da uzmu u obzir uticaj tehnolo\u0161kih promena i mogu\u0107nost da odre\u0111ene ve\u0161tine zastare kada razvijaju budu\u0107e rukovodioce. Prema istra\u017eivanju Deloitte-a, 86% rukovodilaca slu\u017ebi za ljudske resurse smatra da je tehnologija neophodna za uspe\u0161no planiranje naslednika, jer omogu\u0107ava br\u017ee i delotvornije prepoznavanje i razvoj zaposlenih.<\/p>\n\n<p class=\"wp-block-paragraph\">Da bi odgovorila na ove izazove, preduze\u0107a koriste tehnologiju kako bi pojednostavila i unapredila planiranje naslednika. Uvo\u0111enjem alata kao \u0161to su automatske procene zaposlenih, obrada podataka i digitalne platforme za u\u010denje, organizacije mogu bolje da sagledaju svoje sada\u0161nje zaposlene, re\u0161e nedostatke u ve\u0161tinama i razvijaju budu\u0107e rukovodioce. Ovakav pristup unapred ne ja\u010da samo krug budu\u0107ih rukovodilaca, ve\u0107 pobolj\u0161ava ukupni u\u010dinak i podsti\u010de nove ideje.<\/p>\n\n<h5 class=\"wp-block-heading\"><strong>Promene u sastavu zaposlenih i o\u010dekivanjima radne snage<\/strong><\/h5>\n\n<p class=\"wp-block-paragraph\">Sastav zaposlenih se brzo menja, a sa njim se menjaju i o\u010dekivanja ljudi na poslu. Prvi put se u mnogim organizacijama istovremeno nalaze do pet generacija: tradicionalisti, bejbi-bumeri, generacija X, milenijalci i generacija Z. Rad sa vi\u0161e generacija donosi posebne izazove za planiranje naslednika, jer svaka generacija mo\u017ee imati razli\u010dite prioritete i o\u010dekivanja.<\/p>\n\n<p class=\"wp-block-paragraph\">Milenijalci i generacija Z sada \u010dine gotovo 60% radne snage, a posebno cene prilagodljivost, ravnopravnost i prilike za razvoj. Uobi\u010dajeni na\u010dini planiranja naslednika \u010desto te\u0161ko prate ovakve promene potreba i \u017eelja zaposlenih. Zato organizacije treba da uvedu pristupe planiranju naslednika koji su otvoreniji, pravedniji i prilagodljiviji.<\/p>\n\n<p class=\"wp-block-paragraph\">Planiranje naslednika koje uklju\u010duje sve zaposlene omogu\u0107ava da se osobe iz grupa koje su ranije bile zapostavljene prepoznaju, razvijaju i unaprede na rukovode\u0107e uloge. Ovaj pristup ne samo da poma\u017ee u uklanjanju prepreka za ulazak i napredovanje, ve\u0107 ja\u010da ose\u0107aj pripadnosti i posve\u0107enosti me\u0111u zaposlenima.
